However (assuming upgrade in 10 years and retire at 65), somebody who is 43 when they start will only earn that top tier captain pay for 12 years while a 23 year old will earn it for 33. Makes the young guy's average annual compensation way higher than the old guy's.

None of what you say makes any sense at all. Most Captains are in their 12th year anyway, it doesn't matter one iota on an individual basis. I didn't major in math/statistics but unfortunately do have to layover in an HI every so often.
