Some kind of interview or flow would be really helpful because if not they will not be one of the places people will want to go to if they still have a 4-5 year upgrade.

You have this contract flipped. The majority of the benefits go to the FO's and junior captains. If anything this contract will probably push a lot of the mid level to senior guys out. They are the ones who received the least amount of benefit from this deal. Your lifer contingent will stay no matter what, but this contract was front loaded to be sure to bring in new people and keep them around for upgrade, which is currently hovering around 3 years for the 145 and 4 for the 175.
