They KNOW they're taking a pay hit now. They're looking at the long term prospect at JB vs. AA.

Everyone of them should be able to upgrade at AA in six years. Another 7 yrs(?) to junior Group IV CA. Right now that's about $305,000/year gross (pay, per diem, B fund) for an average of about 2 trips per month. Or if they choose to stay n/b they'd be about the top 25% of n/b CA's. Or flying Group IV FO in the top 15%.

They have access to their position on both the JB and AA lists. And can estimate their progression. I'd guess they made an informed decision.
