Now, such "targeted pay raises" are doable --- and can be "cost nuetral" from the company perspective.
Instead of raising all pay rates across the board by X% each year (3% in the last contract), you figure out where a majority of the guys took a hit/downgrade (i.e. NB FO seat) and give those guys a greater then X% raise, while other more senior take a smaller then X% raise.
Overall, the raise would still equal X% across the whole crew force.
This has been done in other industries/professions.
It effectively flattens the overall pay curve and shares some of the pain.
This is something the union could propose and, once again, could be "cost nuetral" to the company.
