Personally, I would love to see signing bonuses go away in favor of better payscales. Signing bonuses are so misleading, and the way they amortize them are just a form of golden handcuffs. If they improved the pay significantly enough across the board to keep bodies in the seat longer, they would have less attrition. The only way to do that is to make it less attractive to make a jump to an LCC or ACMI, which hard pay is the only way. If leaving for anything other than the big 3 (plus luv, brown, and purple) is more of a lateral move pay and QOL wise, not as many people would be itching to get out as quickly. That, I believe, is the secret sauce to retention. But I'm probably living in a fantasy world to ever see that come to fruition...
